    If I (Windows user) remember correctly, there have been issues with Synology and Apple's File Protocol. It may be worth trying SMB (in both ends) if you haven't already done so.

    I use a WD EX4100 with iSCSI over Gigabit LAN no issues at all, 120Mb/s down and 80Mb/s up as in RAID5 so write penalties incurred due to copying.

    Capture One is notoriously bad when it comes to NAS interactions. That mostly because all images are always re-indexed after you close/open a session, making it hard if not impossible to use it at all.

    I have also been down this road, both wired and wireless (using a Synology Router), too and eventually abandoned the idea. Instead, I now use my Synology NAS exclusively for backup only. The backup from the Synology to AWS Glacier is very nice as well. Perhaps a DAS (Direct-attached storage) would be more efficient and faster direct access to the RAW files. I also discovered storing my catalog files on the local drive instead of external is faster too. I tested both on 2018 MacBook Pro and Dell XPS8910 with 64GB RAM, i7 with same results.
